Not long ago, I took a Discovery Call with a gentleman whose agency was undergoing meteoric success.

He had grown the team from 0 to 20 in a very short time and was on track to need a headcount of 50 people to keep up with their stunning success.

However, not everything was as rosy as it seems.

Beneath the success, this agency owner didnā€™t have a predictable way to scale the agency.

You see, his recruiting process was unpredictable and unreliable.

So despite delivering world-class results and a world-class client experience, they couldnā€™t keep up with demand.

Hereā€™s why even agencies with recruiting teams struggle with inconsistent and unreliable hiring processesā€” particularly for overseas talent.

The Context 

This story is not rare.

Itā€™s been my experience that while many agencies do ok at hiring domestically, their overseas hiring process is so unreliable that many agency owners struggle to service their clients.

In fact, in may surprise you to learn that companies with internal recruiting teams sometimes struggle with unpredictable and unreliable hiring processes MORE than agencies without a full-time team recruiting for them.

Without a reliable hiring process, you canā€™t:

  • properly budget your expenses

  • guarantee excellent results to clients

  • open up more slots for new clients

Youā€™re effectively a slave to chance. If you happen to stumble upon someone good, youā€™ll hire them, but if the fates donā€™t drop a good hire in your lap, odds are youā€™re not able to find them on your own.

This is What Really Causes a Bad Hiring Processā€¦

Your hiring process sucks because you donā€™t have enough of the right people in your pipeline.

This is the key.

Here are the three biggest things I see getting in the way of agencies building reliable and predictable hiring processes.

  • No network

    The best hires are referrals to your company from existing A players. Full Stop. Once you get a critical mass of hires in the same country in the same role, you can usually start hiring simply off of referrals. But your recruiting team (let alone yourself) arenā€™t going to have a network overseas that is as good as the one you have in the US.

  • Lacking Expertise 

    Now this isnā€™t a knock at recruiting teams. In-house recruiters can be indispensable to a successful agency. But again, their training is focused on the US. Not on the job seeking oddities of candidates in Romania, Hungary, Serbia, Macedonia, Poland etc. A lack of familiarity with regional universities, local companies, and norms can make it difficult to even find out who is good to begin with.

  • Not doing 1/10th as much volume as needed

    This is where I really feel bad for agency recruiters. In a big agency you might have 5 different service lines with 20 other different roles to fill. In a 40-hour work week, thereā€™s just simply not enough time to contact, vet, and interview dozens of even hundreds of people to find that player who will really make a difference. Most agencies rely on a ā€œhope and prayā€ strategy. They contact a few sort of promising-looking candidates and hope and pray that the person they need is in that group. They just donā€™t have the resources to go deeper than that. This is the recruiting equivalent of putting all your eggs in one basket. It almost never ends well.

Good Things Take Timeā€¦
